摘要

21世纪是知识创造发挥前所未有的巨大能量的时代,是知识引导产业发展促进经济

可持续增长的最有效手段的时代。全球范围内各行各业对人才资源的争夺是知识型经济

社会的一个无法避免的现象,也是所有类型企业共同要攻克的难题。人才流失现象给我

国企业的有序稳定发展提出了巨大的挑战。

本文以DL公司为案例,首先对人力资源和激励相关理论进行了说明,为后文的阐

述打下了坚实的基础;其次,对DL公司人才流失和激励现状进行了阐述;再次,在前

文的基础上,通过案例研究和问卷调查,采集了企业在职雇员的工作满意度和离职雇员

的离职因素的实证结果,结合心理学、管理学、经济学、统计学等相关知识对问卷结果

进行了剖析,然后找到了 DL公司人才流失的原因和根源;最后,针对以上问题提出了

DL公司应对人才流失实施有效的激励策略:科学设计实施雇员职业生涯规划,引导雇

员适应企业文化,重新定义管理模式,建立科学合理的招聘机制,完善绩效考核体系,

重塑企业文化,建立多样激励措施。

Abstract

The 21st century is the era that creative knowledge can exert unprecedented

energy, that industrial development based on knowledge plays a more effective

role for economic growth. The competition for human resources in all industries

all over the world is an inevitable phenomenon in knowledge-based society and

it is also a tough task for all types of enterprises to face and deal with together.

Meanwhile, loss of talented employees is a huge challenge for China' s

enterprises to develop orderly and stably.

In this paper ,take DL company as example, the theories of human

resources and incentive are mentioned firstly; secondly, the status of DL' s brain

drain and encourage are expounded; then, the empirical results of DL' s brain

drain coming from the data of on-the-job employees' job satisfaction and

out-the-job employees ’ turnover factors, based on the case study and

questionnaires, are analyzed via the way combined with Psychology,

Management, Economics, Statistics and so on, which reveals the cause and deep

sources of DL’ s brain drain; finally, the effective measures and strategies are put

forward to respond the problems mentioned above: designing and implementing

the employee career planning scientifically, guiding employees to adapt to the

corporate culture, redefining management, establishing scientific and reasonable

recruitment mechanism, improving the performance appraisal system, reshaping

corporate culture and establishing diverse incentives.
