在知识经济时代,当我们面对不断变化的金融环境和市场环境时,企业竞争
也逐渐趋于激烈的人才竞争。人才在当今社会是最重要的资源之一,人才推动着
科技创新,人才引领着技术进步,人才促进着企业发展,正所谓:人能尽其才则
百事兴,所以人才对企业中的影响不可衡量。而在企业中人才中的人才,我们称
之为关键人才,一般都身居要职,成为企业的关键员工,是企业不断成长发展的
中流砥柱。那么关键员工工作胜任力的高低,也就直接影响着企业发展的命运。
因此本文正是研究兴业创辉集团的关键员工胜任力的问题,为了能够更好的提升
集团关键员工的胜任力,也让集团在未来的发展中越来越好。
论文通过行为事件访谈、STAR方法的相关应用、问卷调查、模型研究的应
用,对兴业创辉集团的关键员工进行范围界定,结合集团管理现状及未来在战略
发展策略确定关键员工遴选标准并根据标准筛选出集团关键员工,选出哪些人员
是关键员工,并通过学习国内外先进胜任力模型,结合集团自身情况建立适配集
团发展的关键员工胜任力模型,对遴选出的集团关键员工对照胜任力模型进行全
方面的测评与打分,然后针对胜任力测评结果进行深度分析,总结归纳关键员工
胜任力模型中合格与待改进的部分,并重点对待改进的部分进行深度原因分析,
发掘存在问题背后的原因,结合公司战略发展方向有针对性的提出关键员工胜任
力提升策略及配套保障方案,强化员工竞争意识,巩固关键员工胜任力提升效果,
从而提升集团管理活动水平,增强集团的核心竞争力,最终实现集团高效发展。
本文希望通过对兴业创辉集团的关键员工胜任力的研究及提升策略的顺利
实施,总结归纳这类企业关键员工管理胜任力提升项目的经验,力图为同类型企
业的员工胜任力提升方向提供参考。

RESEARCH ON IMPROVING COMPETENCE OF KEY
EMPLOYEE OF SHENZHEN INBR INDUSTRIAL
GROUP CO.,LTD.
Abstract
When we faced the ever-changing financial and marketing environment, in the era
of knowledge economy, the competition among enterprises gradually has become the
intense competition for talent. Talents are one of the most crucial resources in society
today, They promote scientific and technological innovation, lead technological
progress, and improve the development of enterprises. As the saying goes: if people can
do their best to their work with their intelligence and wisdom, the society will be
prosperous. So talents paly a decisive role in enterprises. The top of the talents, called
key talents, who generally hold important positions and become key employees of the
enterprise, they are the mainstay of the continuous growth and development of the
enterprise. Then the level of key staff’s work competence will directly affect the fate of
the development enterprise. Therefore, this paper is to study the competency of key
employees of Shenzhen INBR Industrial Group Co.,Ltd, based on finding problems、
solving problems, in order to improve the competency of key employees of the group
better, so that the group can get better and better in the future development.
Though the questionnaire and interview, model research, paper defined the scope
of key employees in Shenzhen INBR Industrial Group Co.,Ltd, and determined the
selection criteria of key employees in combination with the current situation of the
group’s management and future strategic development strategies, and according to the
criteria to select the key employees of the group. Studied the advanced competency
model and considered the group’s own situation, paper established the model of key
employees of group. Based on the model the experts evaluated and scored for the
selected key employees, then analyzed deeply on the competency evaluation results,
summarized the qualified and to be improved parts, and made the depth analysis on the
part to be improved, in order to explore the reasons behind the existing problems.
Combined with the group’s strategic development direction, this paper will put forward

the competency improvement strategy and supporting guarantee scheme for key
employees, so as to strengthen employees’ competitive awareness and consolidate the
effect of the competency improvement, thereby to improve the level of management
activities, heighten the core competence, finally the rapid development of the group will
come true.
This paper hopes to sum up the experience of key employee management
competency improvement projects in this kind of companies according to the research
on the competency of key employees of Shenzhen INBR Industrial Group Co.,Ltd and
improvement strategies, to provide reference for the direction of employee competency
improvement in the same type of enterprises.
