近几年,随着我国经济发展速度提升,大众收入水平较前几年增速加剧,
消费和投资双轨道蓬勃发展,大众消费的需求迅猛增长,对于投资渠道和产品
的渴望也越发强烈,投资理财成为居民增加收入的主要方式。理财经理是银行
与客户交流的纽带,是银行核心竞争力的体现。因此研究商业银行理财经理胜
任力并加以提升就成了解决商业银行理财业务短板的必要手段之一。
兰州银行是一家跨区域城市商业银行,与其他国有银行和股份制银行相
比,其市场定位着重于服务中小,服务个人。在兰州银行成立的25年中,受地
方政府大力支持和自身在各项业务中的不断尝试,其市场份额不断增加,客户
群体越加广泛,基于其市场定位,个人理财业务成为兰州银行获客的一项重要
手段。
本文以胜任力概念、模型、构建方法为研究基础,使用文献研究法、行为
事件访谈法初步确定了兰州银行理财经理胜任力因子清单,再将胜任力因子清
单以李克特五级量表的形式编制成为问卷调查表用问卷星线上发放给全行243名
理财经理,并成功回收224份问卷用于研究,运用spss25软件对回收回来的调查
问卷数据依次数据结果分析,最终确定了由 六个维度、23项胜任力要素构成的
兰州银行理财经理胜任力模型。这六个维度分别是:个人效能、职业素养、思
维认知、成就意识、获客技巧、知识技能。对这六个维度在兰州银行理财经理
岗位上的含义做了进一步的诠释,用胜任力模型为兰州银行理财经理在人员选
拔、日常培训和绩效考核提升方面提供了思路。

CONSTRUCTION ANDAPPLICATION OF
COMPETENCY MODELFORFINANCIAL MANAGERS
IN LANZHOU BANK
Abstract
In recent years, as the pace of our economic development has increased and the
level of income of the general public has increased at an increased rate compared to
previous years, and the double track of consumption and investment has flourished.
The demand for public consumption has grown rapidly, and the desire for investment
channels and products has become stronger and stronger, making investment and
financial management a major way for residents to increase their income. Financial
managers are the link between the bank and its customers and are a reflection of the
bank;s core competencies.Therefore, studying the competency of commercial banks;
financial managers and improving it is one of the necessary tools to solve the
shortcomings of commercial banks; financial management business.
Bank of Lanzhou is a cross-regional urban commercial bank, and its market
positioning focuses on serving small and medium-sized enterprises and individuals
compared to other state-owned banks and joint-stock banks. In the 25 years since its
establishment, Lanzhou Bank has grown its market share and its customer base has
become more and more extensive due to the strong support from the local government
and its own continuous attempts in various businesses, and based on its market
positioning, personal finance business has become an important means of customer
acquisition for Lanzhou Bank.
This paper takes the concept, model and construction method of competency as
the basis of research, and uses literature research method and behaviour event
interview method to initially determine the list of competency factors of financial
managers in Lanzhou Bank, and then compiles the list of competency factors into a
questionnaire in the form of Richter scale and distributes it online to 243 financial
managers in the bank using Questionnaire Star, and successfully recovers 224
questionnaires for research. The spss25 software was used to analyse the results of the
returned questionnaire data in order to finalise the competency model for financial
managers in Lanzhou Bank, which consists of 6 dimensions and 23 competency

factors. These six dimensions are: personal effectiveness, professionalism, cognitive
thinking, awareness of achievement,customer acquisition techniques, and knowledge
and skills. The meaning of these six dimensions in the position of a financial manager
in a Lanzhou bank is further interpreted, providing a theoretical basis for the selection,
training and performance assessment of financial managers in Lanzhou banks.
