YF集团公司绩效管理体系优化研究
摘要
我国经济发展方式正在发生深刻的变化,转方式调结构正向纵深方向发展。
在落实新的发展理念、转变发展方式、转换增长动力、建设现代化经济体系、深
化供给侧结构性改革,推动经济持续健康发展的背景下,新型产业勃兴发展,传
统产业革故鼎新。新型化工集团公司既要坚持在新能源、新材料领域开展环境友
好型产品的生产和研发;也要做环境友好型企业,做到清洁生产、节能降耗、资
源综合利用。在当前这种政策环境下,为有效推动新材料欧亿·体育(中国)有限公司乘势而上、快速发
展,绩效管理体系的提升和完善无疑是企业提升管理水平和运行效率最有效的手
段和方法。对照山东云帆化工集团有限公司(简称 YF集团,全文同)股东提出
的未来发展规划,绩效管理是一个明显的短板,在绩效管理体系的各个环节上均
存在不同程度的缺陷和不足。根据上述情况,考虑确定了本文的研究方向。
本文的研究对象是 YF集团,首先厘清绩效管理主要理论的内容和特点、梳
理出易为企业所用的管理工具和管理方法,其次掌握公司组织架构、了解其业务
内容及市场状况,最后对公司概况和人力资源状况进行了分析。本文主要采用了
重点访谈和问卷调查两种研究方法进行欧亿·体育(中国)有限公司的收集和分析,根据对信息的汇总整
理,归纳出公司绩效管理体系需要改进的几个方面:如绩效指标体系完善、绩效
沟通反馈、绩效改进和考核结果应用等。在分析成因后,提出 YF集团绩效管理
体系优化设计方案,方案包括绩效管理体系构建的目标与原则、绩效指标系统优
化设计、绩效执行系统优化设计、绩效考核系统优化设计、绩效反馈系统优化设
计、绩效改进系统优化设计、结果应用改进系统优化设计等。最后为确保 YF集
团绩效管理体系优化方案落地实施,采取了制度保障、组织保障、学习保障、文
化保障等措施,以期达到提升 YF集团绩效管理运行效率的目的,也希望能够为
同类企业相关工作提供借鉴和帮助。

Profound changes are taking place in the pattern of China's economic
development. Under the background of implementing new development concepts,
transforming development models, transforming growth drivers, building a
modernized economy, deepening supply-side structural reform, and promoting
sustained and sound economic development, new industries are thriving while
traditional industries are innovating. The new chemical group corporation should not
only adhere to the production and research and development of environment-friendly
products in the field of new energy and new materials; We should also be
environmentally friendly, clean production, energy saving and consumption reduction,
and comprehensive utilization of resources. In the current policy environment, in order
to effectively promote the new materials industry to seize the momentum and rapid
development, the improvement and improvement of performance management system
is undoubtedly the most effective means and methods for enterprises to improve the
management level and operation efficiency. Compared with the future development
plan put forward by shareholders of Shandong Yunfan Chemical Group Co., LTD. (YF
Group), performance management is an obvious short board, and there are defects and
deficiencies of varying degrees in each link of the performance management system.
According to the above situation, the research direction of this paper is determined.
The research object of this paper is YF Group. Firstly, the content and
characteristics of the main theory of performance management are clarified, and the
management tools and methods that are easy to be used by enterprises are sorted out.
Secondly, the organizational structure of the company is mastered, its business content
and market conditions are understood. This paper mainly adopts two research methods

of key interview and questionnaire survey to collect and analyze data. According to the
summary and arrangement of information, several aspects of the company's
performance management system that need to be improved are summarized, such as
the improvement of performance indicator system, performance communication and
feedback, performance improvement and application of assessment results. After the
analysis of causes, and puts forward YF group performance management system
optimization design, scheme including the objectives and principles of constructing
performance management system, the performance indicators system optimization
design, performance, perform system optimization design, the performance appraisal
system optimization design, performance feedback system optimization design,
improve system performance optimization design, the application of improved system
optimization design. Finally, in order to ensure the implementation of YF Group's
