摘要
化工生产企业在国民经济中占有重要地位，其关系到人们的衣食住行等方方
面面，是人类高质量发展的基础和支柱产业，但是由于从事化工欧亿·体育（中国）有限公司人员的素质
参差不齐、生产工艺复杂、高温、高压、产品易燃、易爆等因素，经常会发生各
种各样的安全事故，安全生产是欧亿·体育（中国）有限公司可持续健康发展的基础和不可逾越的红线。
而人的不安全行为是安全事故发生的最重要因素，因此对从事化工生产人员的安
全行为进行研究是十分有必要的。当前已有研究表明，安全领导力可以提升人的
安全行为，但关于化工生产企业中层管理者安全领导力提升的策略研究较为稀
缺，基于此，本文专注于化工企业中层管理者安全领导力的提升策略进行研究，
目的是通过提升中层管理者的安全领导力，影响一线员工的安全行为，进而不断
提升企业的安全管理水平和提高企业的安全绩效。
本论文以 KOP公司为例，通过文献研究法、访谈法和问卷调查法，首先，
研究了国内外关于安全领导力理论的发展历程；分析了 KOP公司中层管理者安
全领导力的现状和存在的问题；同时，结合了当前国家、社会和欧亿·体育（中国）有限公司对化工企业
安全生产的宏观要求，以及企业战略生存发展的实际需要，认识到了企业当前安
全管理工作的现实和需求之间的差距；然后，综合运用安全领导力提升理论，根
据安全领导力提升模型，并结合企业实际，制定出了符合公司发展需要的安全领
导力提升方案；为了确保提升方案得到有效实施，制定了具体的方案计划；为了
使提升方案顺利实施和安全领导力最终得到切实有效的提升，还提出了方案有效
实施的保障措施，这为安全领导力的提升提供了基础环境保障；最后，对提升方
案的实施效果从组织安全文化的和谐度、从员工安全绩效和组织绩效的拟合度两
个维度进行了评估，证明了 KOP公司中层管理者安全领导力提升方案是有效可
行的。
本论文既有对 KOP公司中层管理者安全领导现状的调查分析，又有提升方
案和具体的保障措施，不仅为提升 KOP公司的中层管理者安全领导力可用，还
可为其他制造业企业提供参考和借鉴，同时也会为企业的发展奠定良好的安全环
境，培养更多的优秀人才和储备优秀的领导者、接班人，为企业顺利完成和实现
安全生产、基业长青的目标提供更有利的人才保障。

Abstract
Chemical production enterprises play an important role in the national economy,
which is related to people's clothing, food, housing, transportation and other aspects,
and is the foundation and pillar industry of human high-quality development.
However, due to the uneven quality of personnel engaged in the chemical industry,
complex production process, high temperature, high pressure, flammable and
explosive products and other factors, all kinds of safety accidents often occur, Safety
production is the basis and insurmountable red line for the sustainable and healthy
development of the industry. People's unsafe behavior is the most important factor of
safety accidents, so it is necessary to study the safety behavior of chemical workers.
Currently, studies have shown that safety leadership can improve people's safety
behavior, but there is a lack of strategic research on the improvement of safety
leadership of middle managers in chemical production enterprises. Based on this, this
thesis focuses on the improvement strategy of safety leadership of middle managers in
enterprises, with the purpose of improving the safety leadership of middle managers,
Influence the safety behavior of front-line employees, and then continuously improve
the safety management level and safety performance of enterprises. Taking KOP
company as an example, this thesis studies the development process of safety
leadership theory at home and abroad through literature research method, and
comprehensively uses the methods of interview and questionnaire survey to analyze
the current situation, existing problems and influencing factors of middle-level
managers' leadership in KOP company.
