摘要

经济的快速发展使人力资本成为现代企业增强核心竞争力的重要组成部分。近年来

汽车欧亿·体育(中国)有限公司对人才的争夺异常激烈,对企业而言如何留住员工,如何提高员工的敬业度,

如何增强员工的忠诚度己经被很多企业高度重视。对员工职业生涯进行管理,帮助员工

在公司内得到发展和提升成为增强员工忠诚度的一个重要方法和途径。

本文选取的研究对象,A公司是某跨国企业与中国某国企合资公司,A公司员工分为

多个层次,有中高级管理型、技术型、生产管理型、一线工人等。近年来由于受人才市

场竞争激烈的外部环境影响,以及员工体系的不健全等内在原因,A公司技术型员工和

一线工人一直处于高流失的状态,与之相反的是管理型员工(包括中高层管理及一线生

产管理)的流动非常少,几乎处于无流动状态。因此,本文在分析了各类型员工的特点,

以职业生涯管理和激励理论知识为基础,并参考了知名外资人力资源咨询机构对员职业

生涯管理方面的报告,结合A公司员工职业生涯管理体系现状和不足,提出了针对于A

公司不同类型的员工职业生涯管理应遵循的原则及改进途径。

本文基于相关职业生涯管理理论和激励理论的研究成果,对A公司的员工职业生涯

管理体系的分析和优化过程,为该类企业提供了一种可以借鉴的解决方案。其中,关于

员工职业生涯管理体系的构建、针对不同类型员工特性给出的不同的职业生涯发展途径

也可为其他类型的企业提供借鉴的经验与方法论。

员工职业生涯管理体系的优化不是独立存在的项目,优化后的体系也不是一劳永逸

的,当外部环境或内部因素发生变化式需要不断的调整、创新,真正做到“以人为本,

人尽其才”,才能充分调动知识型员工的热情,提高员工的敬业度和忠诚度;才可以保

证公司战略得以实现。

The Research on Career Management System of Company A

Abstract

Soaring development of economy enable the human resource becoming a even more

important role of the core competition of a modern enterprise. Automotive corporation pay

much more attention in how to stabilize staff, how to improve employee engagement and how

to enhance employee loyalty, due to fierce competition in automotive industry in recent

decades. Engage with the career plan of the staff, help with promotion and development

within corporation become an important method to enhance the employee loyalty.

The object of this study, A company, is a joint venture of some multinational venture with

a Chinese state-owned enterprise. Employees of A company can be categorized as senior

management, tech-management, production management, and front-line workers. In recent

years, due to fierce competition in the talent market as the external environment, along with

incomplete staff system as internal cause,the employee turnover rate of technical workers and

front-line workers has maintain in a rather high level in A company, while in the opposite is

that turnover rate of the managing employees (including senior manager and front-line

production manager) is very low, almost in a no-change condition. Therefore, this paper

analyzes the characteristics of various types of employees to career management and

incentive based on theoretical knowledge, refer to the well-known foreign human resources

consulting agency staff career management report, and combined with career management

system status and deficiencies of A's, proposed for A company a principle of career path suit

for variety types of employees and ways to improve it

This essay proposed a solution for similar type corporation by manage career plan of the

staff and optimize the process. In which, the building of staff career plan system and variety

career paths for the staff to lead provide others experience to refer.

The optimization of the staff career plan system is not a isolate project, the system after

optimized will not be perfect forever either. When the internal or the external environment

various, the system should follow the change and adjust itself creatively to suit the

requirement from the employee. When we respect the individual and fully used their talent,

ensure the enthusiasm of the talent employees, loyalty and engagement raised, than the

strategy of the corporation is sure to be accomplish.
