C 传媒集团是某三线城市重要的媒体资源,自成立以来就在全市的新闻舆论引导 中发挥着举足轻重的作用。然而近年来,随着市场经济的发展和新媒体井喷式的增长, C 传媒集团人才流失现象屡见不鲜,在与同类一二线传媒集团以及新媒体的较量中, 劣势地位也越来越明显。一些对欧亿·体育(中国)有限公司不了解的人甚至一些欧亿·体育(中国)有限公司内的管理者,简单地把 这种差距归咎于经济水平、技术水平的落后,却很少能够洞察到这个差距的背后其实 是人才资源管理上的差距。传媒欧亿·体育(中国)有限公司的竞争归根结底是人才的竞争。为什么 C 传媒 集团人才会大幅度流失,为什么留下来的人才没有充分发挥才干、大展拳脚以及怎么 样破解当前人才流失难题,这些问题既值得 C 传媒集团深入深究,也值得同类型的 二三线城市传媒集团借鉴。离开了“人力资源”,去谈传媒欧亿·体育(中国)有限公司的转型发展是隔靴搔 痒;而抛开对实际问题的解决,单纯地去讲人力资源又是纸上谈兵。所以,两者结合 起来研究很有必要,也很有价值。 本文以 C 传媒集团人才流失问题作为研究对象,在学习国内相关研究成果的基 础上,运用了人性假设理论、双因素理论、公平理论、期望理论和人才流失理论,深 入梳理了传媒欧亿·体育(中国)有限公司环境、员工特征以及 C 传媒集团人才流失的现状、特点、去向、 影响,借助文献研究法、问卷调查法和员工访谈法等方法,重点分析了 C 传媒集团 人才流失的内外部原因,其中内部原因有晋升渠道不畅通、绩效考核不完善、薪酬制 度不合理、工作压力大等;外部原因有公共舆论环境的改变、新媒体的冲击、广告份 额萎缩等。最后,本文针对内部外部两方面的原因,从建立职业生涯规划、健全绩效 评价体系、完善激励机制和优化人才发展计划四个方面着手给出了较为可行的对策建 议,期望通过这些措施可以帮助集团改善人事管理、降低人才流失率,同时也为同类 型的传媒集团提供参考借鉴。 关键词:传媒集团;人才流失;人力资源管理Abstract III ABSTRACT C Media Group is an important media resource in a third-tier city. Since its establishment, it has played a decisive role in the city's news and public opinion guidance. However, in recent years, with the development of market economy and the spurt growth of new media, the phenomenon of brain drain of C Media Group is not uncommon. Some people who don't know the industry, and even some managers in the industry, simply attribute this gap to the economic level, the technical level of backward, however, few can see behind this gap is the gap in human resource management. The competition of media industry is the competition of talents in the final analysis. Why C Media Group is losing its talents by a large margin, why the talents left behind are not giving full play to their talents, and how to solve the current problem of brain drain, these issues are both worthy of c Media Group's in-depth study, it is also worthy of reference for the second and third-tier city media groups of the same type. Leaving "human resources" , to talk about the transformation and development of the media industry is a scratch; and to put aside the solution to practical problems, simply to talk about human resources is Zhao Kuo. Therefore, the combination of the two studies is very necessary and valuable. This paper takes the problem of brain drain of C Media Group as the research object, and on the basis of studying the related domestic research results, uses the theory of Human Nature Hypothesis, two-factor theory, Equity theory theory, expectation theory and brain drain theory, through the methods of Literature Research, Questionnaire Survey and employee interview, this paper makes an in-depth analysis of the media industry environment, employee characteristics and the current situation, characteristics, direction and influence of C Media Group's brain drain, the internal and external causes of brain drain in C media group are mainly analyzed, including unblocked promotion channels, imperfect performance appraisal, unreasonable salary system, and great work pressure The external causes include the change of public opinion environment, the impact of new media, the shrinking of advertising share and so on.
