摘要
在过去的几年中,企业文化的概念已经被大量关注,因为它是促成企业成功
的核心因素之一。企业文化在公司治理中非常重要,它是发展企业组织能力的重
要因素。它反映了员工的共同价值观、理念和共同利益,对每个员工都具有一种
强大的感召力,引领着员工朝着共同发展目标前进;它不仅通过共同的价值观,
使员工产生对工作的责任感、自豪感和使命感,而且可以增强员工的思想和行为
约束,形成有利于客户、市场和公司发展的变革力量,最终形成核心竞争力,提
升组织的绩效。随着当前制造业企业向数字化、网络化、智能化转型的实际,研
究企业文化评估与优化具有重要的现实意义。
论文对在现有企业文化评估与优化理论进行了综合分析:研究发现,企业文
化诊断与建设的理论与模型在不断发展,已形成了“企业文化评估(OCAI)工具、
基于"标杆"的企业文化价值观诊断模型、Denision组织文化诊断模型、奎因企
业文化诊断模型、企业文化4层次模型”等工具与方法,这些方法为改进和优化
企业文化提供了理论支持。
论文首先以 Denision企业文化模型为基础,融合企业文化四层次模型,结
合GL公司欧亿·体育(中国)有限公司特点初步设计问卷,在3名公司高管以及5名从事人力资源管理
研究的专家共同组成的 GL公司企业文化诊断量表优化小组多次讨论修正后,确
定了包含使命、适应性、参与性与一致性在内的4要素、16个子维度和72个指
标为特征的测量体系。
其次,论文选择GL公司本部和下属3个子公司为样本总体,通过分层随机抽样
的方法,选取 20%左右的员工为调查样本,收集了 162份调查问卷,访谈了 34
名员工。对调查结果进行分析出企业文化存在的问题,梳理了 GL公司企业文化
存在的突出问题,分析了存在问题的原因,发展了优化 GL公司企业文化的使命
体系、提升 GL公司企业文化的适应性、强化 GL公司企业文化的参与性、发展
GL公司企业文化的一致性的具体举措。
论文丰富了企业文化诊断与优化理论,对指导制造业企业文化建设有一定指
导意义。

Abstract
In the past few years, the concept of corporate culture has received
a lot of attention because it is one of the core factors that contribute
to corporate success. Corporate culture is very important in the company
structure. It is an important factor in the development of corporate
organizational capabilities. It reflects the common values, ideas and
common interests of employees. It has a strong appeal to each employee
and guides employees toward common The development goal advances; it not
only enables employees to have a sense of responsibility, pride and
mission for work through common values, but also strengthens employees’
thought and behavior constraints, forming a transformative force that is
beneficial to the development of customers, the market and the company,
and finally forms Core competitiveness, improve the performance of the
organization. With the current reality of manufacturing enterprises
transforming to digital, networked, and intelligent, it is of great
practical significance to study the evaluation and optimization of
corporate culture.
The thesis conducts a comprehensive analysis of the existing
corporate culture evaluation and optimization theories: the research
found that the theories and models of corporate culture diagnosis and
construction are constantly developing, and a "corporate culture
evaluation (OCAI) tool, based on "benchmarking" has been formed. Tools
and methods such as cultural values diagnostic model, Denision
organizational culture diagnostic model, Quinn corporate culture
diagnostic model, and corporate culture 4-level model. These methods
provide theoretical support for improving and optimizing corporate
culture.
The thesis is based on the Denision corporate culture model,
integrating the four-level corporate culture model, and combining the
industry characteristics of GL company Co., Ltd. to design a preliminary
questionnaire. It is composed of 3 company executives and 5 experts
engaged in human resource management research. The Glier Digital
TechnologyCo.,Ltd.corporateculturediagnosticscaleoptimizationteam
discussed and revised many times, and identified 4 elements, 16
sub-dimensions and 72 indicators including mission, adaptability,
participation and consistency. Measurement system.
Secondly,thethesisselectedtheheadquartersandthreesubsidiaries
of GL company as the sample population. By stratified random sampling,
about 20% of the employees were selected as the survey sample. 162
questionnaires were collected and 34 interviews were conducted. The
thesis enriches the theory of corporate culture diagnosis and
