M公司技术研发员工激励策略研究

摘要
当今社会,知识是第一生产力。对于企业而言,技术人才是最关键的竞争资
源,所发挥的作用也越来越大。企业只有拥有掌握核心技术的人才资源,才能在
市场上焕发生机与活力,在竞争过程中占据一定的主动权,抢占更多市场主导地
位。从企业主体角度来看,管理层必须要重视对技术研发员工的激励,逐渐完善
内部激励模式,更大程度刺激技术研发员工的工作积极性,提升其工作满意程度,
以实现企业在市场上的创新发展。本文选择将 M公司作为研究对象,对其当前面
向技术研发工作人员的激励政策进行分析讨论,明确其不足之处和成因,提出改
进策略。
首先,本文对研究背景、目的、意义、研究方法、整体思路进行了介绍。明
确激励、激励策略以及技术研发员工相关概念,并对技术研发员工的特点进行归
纳。其次,总结了 M公司的整体情况,围绕职称、年龄结构、工作年限等内容对
技术研发员工当前情况进行说明,立足薪酬、晋升、培训、股权、福利保障等维
度对该企业技术研发员工目前的激励策略情况进行介绍,从实际中为研究找到依
据。再次,借助问卷调查企业技术研发员工对激励策略的满意程度,分析激励策
略当中的问题及不足,探究其成因,从而为其优化激励策略指明方向并奠定基础。
最后,基于其激励策略中的问题,依照该岗位员工的具体情况,对其激励策略调
整的标准和目标加以明确,并立足于薪酬、晋升、培训、股权、福利保障等维度
优化设计新的激励策略,为企业解决相关问题提供了参考。
根据研究结果,本文提出了如下优化方案及保障措施:(1)通过对 M公司技
术研发员工展开激励策略的深入研究,结果发现,技术研发员工激励策略方面存
在许多不足,比如不合理的薪酬结构、比较单一的晋升渠道以及不健全的培训机
制等。这些不足之处对于 M公司激励技术研发员工的效果带来严重的负面影响,
需要采取针对性的措施进行解决。(2)通过分析 M公司内部关于技术研发员工激
励策略实施存在的不足,立足于对 M公司实际发展情况的研究,分别从物质激励
和精神激励两方面提出了针对性的优化方案。(3)为确保 M公司所采取的激励政

策改进方案能够切实提高对研发岗位工作人员的激励效果,就培训保证、组织保
障以及企业文化三方面进行了详细规划。

Abstract
In today's society, knowledge is the primary productive force. For enterprises,
technical talents are the most critical competitive resources and play a more and more
important role. Only when an enterprise has the talent resources to master the core
technology, can it glow with vigor and vitality in the market, occupy a certain initiative
in the competition process, and seize more market dominance. From the perspective of
the main body of the enterprise, the management must pay attention to the incentive of
the technology r&d staff, gradually improve the internal incentive mode, stimulate the
enthusiasm of the technology r&d staff to a greater extent, improve their job satisfaction,
so as to achieve the innovation and development of the enterprise in the market. This
paper chooses M Company as the research object, analyzes and discusses its current
incentive policy for technical R&D staff, clarifies its deficiencies and causes, and puts
forward improvement strategies.
First of all, this paper introduces the research background, purpose, significance,
research methods and overall ideas. Define the concept of incentive, incentive strategy
and technology r&d staff, and summarize the characteristics of technology r&d staff.
Secondly, summarizes the whole situation of M company, around a fixed number of
year of the job title, age structure, such as the content of technology research and
development staff of the current situation, based on pay, promotion, training, equity, and
