II 论文题目:基于双因素理论的A公司研发人员激励研究 专业:工商管理 硕士生:程永清(签名)________________ 导师:司训练(签名)________________ 摘要 员工激励直接影响着企业绩效以及员工满意度,尤其在现代化企业管理中发挥着相 当关键的作用。A公司在创建之初研发人员仅有9人,目前已经发展到43人,特别是随 着公司有关业务的不断发展,研发人员激励以及工作满意度开始出现各种各样的问题, 导致研发人员在工作上积极性不高,离职率较高,对企业经营绩效产生直接影响。因此 对A公司研发人员激励问题进行分析,并找到合理的解决对策,有助于制定研发人员激 励方案,全面提升企业以及研发人员个人价值,其战略性意义也非常明显。 本文主要以双因素理论和员工激励理论作为基础,研究对象选择A公司研发人员, 通过问卷调查以及文献研究等相关方法,对企业管理过程中激励问题进行分析,在此基 础上找到解决对策。首先对论文研究背景、意义、方法、内容、概念以及国外国内研究 现状进行分析。其次,对A公司基础框架进行分析,同时探究了该公司研发人员基础组 成以及激励对策,利用问卷调查和深入访谈的方式对研发人员激励情况进行全面了解和 调研,并对A公司在研发人员激励过程管理的现状作出综合评价,找到其中存在的问题, 提出合理的优化方案。最后,在双因素理论基础上提出A公司研发人员激励优化方案的 保障措施。 通过研究可以发现,在保健因素方面A公司可以实施的优化措施有多个,除了加强 内部交流以及设计改进内测之外,还要创建一套多元化的运作体系;激励因素改进除了 给予更多晋升空间、创建优秀团队之外,还要加大企业文化的宣传力度,制定一套完善 的研发人员培训方案。本文通过研究提供了创新思路,在A公司不断发展壮大的同时, 有助于提升在市场中的核心竞争力,全面促进企业与员工的协调发展。 关键词:双因素理论;研发人员;激励;调查 英文摘要 III Subject:ResearchonemployeeincentiveofR&DpersonnelinAcompanybasedon two-factortheory Speciality:MasterofBusinessAdministration Name:ChengYongqing(signature)________________ Instructor:SiXunlian(signature)________________ ABSTRACT Employeeincentivesaffectthecompany'semployeesatisfactionandjobperformance, andtheapplicationofincentivesinmodernenterprisemanagementplaysavitalrole.The company'sR&Dpersonnelhasgrownfrom9peopleatthebeginningofthecompanytothe current43people.Especiallywiththecontinuousdevelopmentofthecompany'srelated business,theworksatisfactionandincentiveproblemsofR&Dpersonnelhavegradually appeared,whichleadtolowenthusiasmandhighturnoverrateofR&Dpersonnel,andhavea directimpactonbusinessperformance.Therefore,itisofgreatstrategicsignificancetoanalyze theincentiveproblemofR&DpersonnelincompanyAandfindareasonablesolution,which ishelpfultomakeincentiveSchemeforR&Dpersonnelandpromotethepersonalvalueof enterprisesandR&Dpersonnel. Basedonthecontentandmethodsofemployeemotivationandtwo-factortheory,this paperusestheliteratureresearchmethodandquestionnairesurveymethodtotaketheresearch anddevelopmentpersonneloftheresearchanddevelopmentdepartmentofcompanyAasthe researchobject,analyzestheincentiveproblemsexistinginthemanagementofcompanyA, andproposesAtotheseproblems.First,analysistherelevantbackgroundofthethesis research,thesignificanceoftheresearch,researchmethods,researchcontent,related conceptsandthedomesticandinternationalresearchstatus.Second,adetailedanalysisofthe organizationalstructureofCompanyA,thecompositionofR&Dpersonnel,andexisting incentivemeasures,throughquestionnairesurveyandin-depthinterviewswereto fullinvestigatethemotivationofcompanyA'sR&Dpersonnel,tomakeacomprehensive assessmentinthecurrentsituationofA'sR&Dpersonnelincentiveprocessmanagement,find outtheexistingproblemsandputforwardareasonableoptimizationprogram.Finally,basedon thetwo-factortheory,putforwardcompanyA'sR&Dpersonnelincentiveoptimization programoftheprotectionmeasures.
