在人力资源管理体系中,科学的薪酬管理在吸引、保留、激励人才方面发挥着重要 的作用,随着时代的发展,薪酬的概念从内涵到外延经历了不同阶段的变化,与传统薪 酬相比,宽带薪酬的引入更适应现代企业的组织特点,能够调动员工工作的积极性,正 向激励员工通过学习、技能提升来提高收入,同时,宽带薪酬更注重与绩效评价体系的 结合应用,能够培养、激励和保留人才,提高员工薪资满意度,提供一个良好的工作氛 围和营造公平竞争的环境。 本文以Z公司做薪酬改革的实际需要出发,充分梳理了国内外专家学者对宽带薪酬 研究现状,通过对Z公司的人力资源现状做了详细的描述和薪酬满意度调查,发现总结 原薪酬制度的问题并进行分析诊断,基于存在问题,论述了Z公司实施宽带薪酬的必要 性和可行性。依据宽带薪酬设计的原则和目标,确定薪酬体系设计的步骤,研究制定了 Z公司薪酬战略、职位分析、职位评价、薪酬等级区间、薪酬结构,并提出从组织、制 度、沟通、培训、文化等方面加强保障,以确保Z公司宽带薪酬体系的顺利实施。 通过建立和实施宽带薪酬,发挥薪酬激励的作用,助力Z公司实现战略发展,也为 对其它同类型企业薪酬方案设计提供一定的指导和借鉴意义。 关键词:职位职级;宽带薪酬;薪酬设计;体系应用 哈尔滨工程大学工商管理硕士学位论文 ABSTRACT In the system of human resource management, scientific salary management plays an important role in attracting, retaining and motivating talents. With the development of the Times, the concept of salary has undergone different changes from connotation to extension Compared with the traditional salary, the introduction of broad-band salary is more suitable for the organizational characteristics of modern enterprises, can mobilize the enthusiasm of employees, and can encourage employees to improve their income through learning and skill upgrading Broadband pay more attention to the combination of performance evaluation system, can train, motivate and retain talent, improve pay satisfaction, provide a good working atmosphere and create a level playing field. Based on the actual needs of Z company's salary reform, this paper fully studies the related theories of broadband salary, the current research situation of domestic and foreign experts and scholars on broadband salary, and the successful experiences of other enterprises Through a detailed description of the human resources situation of Z company and a salary satisfaction survey, we found and summarized the problems of the original salary system and made an analysis and diagnosis This paper discusses the necessity and feasibility of implementing broadband compensation in Z company. According to the principles and objectives of broad-band salary design, the steps of salary system design are determined, and the salary strategy, job analysis, job evaluation, salary grade interval and salary structure of Z company are studied and formulated And proposed from the organization, the system, the communication, the training, the culture and so on strengthens the safeguard, guarantees the Z company broadband salary system the smooth implementation. Through the establishment and implementation of broad-band compensation, play the role of compensation incentive to help Z company to achieve strategic development, but also for other similar enterprise compensation scheme design to provide some guidance and reference.
