I 山东理工大学硕士学位论文摘要 I 摘要 国有企业是国民经济发展的中坚力量,是2020年全面建成小康社会不可或缺的 经济支柱,加大对国有企业的改革力度增强国企的综合实力和企业效益,是目前国家 改革发展的重要目标。在国有企业管理中现存的主要问题之一就是薪酬体系已不能适 应现阶段企业的发展现状,仍采用传统的薪酬方法,由:基本工资、绩效工资、保险 福利和奖金津贴四个部分组成。职工的薪酬取决于其所处的职位或岗位,而与工作业 绩和专业技能水平关联较少,对员工的激励不足,导致了企业较低的管理效率。 本文以JT铁路局JN机务段为研究对象,研究检修人员薪酬管理问题。以宽带薪 酬理论为基础,对JT铁路局JN机务段人员的薪酬管理进行优化设计。通过调查研究 发现,JT铁路局JN机务段人员的薪酬待遇和管理存在绩效考评方式与考核方法单一、 专业检修人员的待遇较低、奖励制度激励效果不显著等问题;针对以上问题,以宽带 薪酬理论为依据,结合工作岗位分析,对JT铁路局JN机务段人员的薪酬管理从绩效 考评方法、激励机制和优化方案等方面提出了具体的优化建议。以便达到改善技能人 才薪酬管理,提高检修人员的工作积极性,提升管理效率的目的。 关键词:宽带薪酬;薪酬管理;薪酬分配;技能人才 山东理工大学硕士学位论文ABSTRACT I ABSTRACT Stateownedenterprisesarethebackboneofnationaleconomicdevelopmentand indispensableeconomicpillarforbuildingamoderatelyprosperoussocietyinanall-round wayin2020.Tostrengthenthereformofstate-ownedenterprisesandenhancetheir comprehensivestrengthandenterpriseefficiencyisanimportantgoalofnationalreform anddevelopmentatpresent.Oneofthemainproblemsexistinginthemanagementof state-ownedenterprisesisthatthesalarysystemcannolongeradapttothecurrentsituation ofthedevelopmentofenterprises,butstilladoptsthetraditionalsalarymethod,whichis composedoffourparts:basicsalary,performancesalary,insurancewelfareandbonus allowance.Thesalaryofemployeesdependsontheirpositionorposition,butitisless relatedtoworkperformanceandprofessionalskilllevel,whichleadstothelower managementefficiencyoftheenterprise. ThispapertakesjnlocomotivedepotofJTRailwayBureauastheresearchobjectto studythecompensationmanagementofmaintenancepersonnel.Basedonthebroadband salarytheory,thesalarymanagementofJNlocomotivedepotofJTRailwayBureauis optimized.Throughinvestigationandresearch,itisfoundthattherearesomeproblemsin thepayandmanagementofJNlocomotivedepotpersonnelofJTRailwayBureau,suchas singleperformanceevaluationmethod,lowpayofprofessionalmaintenancepersonnel, andnosignificantincentiveeffectofincentivesystem.Inviewoftheaboveproblems, basedonthetheoryofbroadbandpayandcombinedwithjobanalysis,thepay managementofJNlocomotivedepotpersonnelofJTRailwayBureauistestedfromthe perspectiveofperformanceTheevaluationmethod,incentivemechanismandoptimization schemeareputforward.Inordertoimprovethesalarymanagementofskilledpersonnel, improvetheenthusiasmofmaintenancepersonnel,andimprovethemanagement efficiency.
