领导创新型人格对员工工作压力的影响
摘要
在现今复杂多变的市场环境下,企业要生存和发展,需要依赖持续
不断的产品、技术和流程创新。领导者的创新意识和行为往往被认为对
企业非常重要,是影响企业生存和发展的关键因素之一。

过往的文献比较多地关注了领导创新型人格的积极影响,我结合工
作中观察到一些相反的现象,即创新型领导可能会带来的副作用,增加
员工工作压力,而工作压力对人们身心健康的负面影响以及如何缓解工
作压力也日益受到重视。因此,便展开了对领导创新型人格负面影响的
研究。为此,通过对领导创新型人格、工作非常规化和工作压力的文献
回顾,结合个人观察和工作体会,提出了相关假设,确立了工作非常规
化中介领导创新型人格对下属工作压力影响的研究模型。

本文采用了国内外已有的变量测量量表,以中国上下级员工为研究
对象,通过对 143 对上下级测评数据的调研采集并进行了相关性和多元
回归分析,验证了工作非常规化的中介效应。得出了如下研究结果:(1)
领导创新型人格显著影响员工工作压力;(2)领导创新型人格显著影响
员工工作非常规化;(3)工作非常规化中介领导创新型人格对员工工作
压力的影响。

此次研究结果,明确了工作非常规化的中介效应。在创新型人格得
分高的领导带领的团队里,可通过招聘抗压能力强的员工,以及通过必
要的技能培训和宣讲少给员工增加工作压力,而对创新型领导来说,在
充分肯定自身的同时,也有必要关注自身人格特质可能产生的负面效应,
尽可能地减少给员工或组织带来负面影响。

LEADERS ON EMPLOYEES’ WORK STRESS
ABSTRACT
In today's complex and volatile market environment, enterprises are to
survive and develop, need to rely on continuous product, technology and
process innovation. The innovation and enterprise behavior of leaders is
considered to be particularly important and is one of the key factors, which
give impact on the survival and development of the enterprises.
Past literature attached more attention to the positive impact of creative
personality of leaders, I observed some opposite phenomenon, namely,
creative personality of leaders may bring side effects, increases employee
work stress, while negative impact of work stress on physical and mental
health and how to mitigate the negative effects is increasingly gaining the
importance. Thus, the study of the influence of creative personality of leaders
on work stress of employees was carried out. Through literature review for
creative personality, job nonroutinization and work stress, combined with
personal observation and experience, eventually, hypothesis has been made,
that is, job nonroutinization is the mediator of the influence of creative
personality of leaders’ on job stress of employees’, mediation model has been
established.
In this paper, the existing domestic and international standard
questionnaire method was adopted. A questionnaire survey of 143 Chinese
employees and their direct supervisors was conducted. After statistics,
correlation and multiple regression analysis, the mediating effect of job
nonroutinization was verified. The results showed that: (1) creative
personality of leaders significantly affects employees’ work stress, (2)
creative personality of leaders significantly affects employees’ job
