? ??I 摘要 国有企业由于其本身的特殊性,重组后常常伴随大量的不适应、融合度不高 的现象发生,重组不只是资源的整合、生产经营的扩大、组织机构的简单合并, 更需要提高重视的是文化的整合。文化整合关系到企业重组后的长远发展,通过 文化整合的调适性,把不同的价值观、理念、经营模式进行协调统一,去除不同 文化间的差异性,使其达到文化融合。科学、有效的文化整合有利于企业进行资 源的合理分配、人才的有效利用,从而形成更加系统、优化的有机体,它是企业 整合重组的重要环节,是企业重组是否成功的关键因素。 本文对国有企业重组后文化整合的相关理论、难点、现状进行了综合阐述, 以JT集团为例,将其重组后企业文化整合方面的现状加以总结。本文在文献研 究法、案例分析法、问卷调查法等方法的基础上进行分析,综合阐述JT集团公 司企业文化整合前后的文化状况、整合过程中文化差异、冲突及其成因,提出文 化整合过程中需要坚持的原则和措施,从企业文化整合的四个层次进行深入研究 探讨,希望从根本上为国有企业文化整合研究提供借鉴和实例。 在实际调查中,从JT集团公司文化整合的四个层次入手,分别对JT集团的 精神文化、制度文化、行为文化、物质文化进行了全面、有效的调研分析,通过 调查结果得出JT集团企业文化整合的不足,进而提出优化对策。通过对JT集团 企业文化整合的调研分析,得到国有企业重组背景下企业文化整合的重要性和难 点,希望通过对JT集团企业文化整合的解读,对JT集团以及其他重组背景下的 国有企业文化整合起到一定的借鉴和参考意义。 关键词:国有企业;企业文化;企业文化整合;整合重组;JT集团 Abstract? ?II Abstract When state owned enterprises conducts merge which may occur much more unsuitable conditions, merger is not only the integration of resources that includes the expansion of production and reorganization, the most important thing is corporate culture integration. Corporate culture integration relate the long term development of state owned enterprises merge, through the different values, concepts and business mode make unite and remove the differences to achieve corporate culture integration. The key factor for the success of merger is scientific distributing corporate resources which decide the merger success or not. This thesis relate theories, difficult points and current situation of the cultural integration of state owned enterprises occur merged that make comprehensive description. The JT group as a example to summarize the corporate culture integration which based on the methods of literature research, case analysis and questionnaire survey. To analyze the JT group’s different corporate culture between before and after merged, that puts forward the principles and measures in the process of cultural integration, and conducts in-depth research and discussion from the four levels of corporate culture integration. It can be a reference for the study of cultural integration of state owned enterprises. During the actual investigation, starts from the four levels of JT group’s corporate culture integration which are spiritual culture, institutional culture, behavioral culture, and material culture. Through the results of the investigation, to find out the shortcomings of JT group’s corporate culture integration, then put forward optimization countermeasures. Through the investigation and analysis of JT group's corporate culture integration, the important and difficult points of corporate culture integration under the background of state owned enterprises merger are obtained. It is hoped that the case of JT group's corporate culture integration can be a reference for the state owned enterprise who conducts merge and makes corporate culture integration.
