I 摘要 现阶段,随着金融改革的不断深化,90后员工在银行职场人员结构中所占比 例越来越大。作为新生力量,90后员工对于银行的生存和发展具有十分重要的 作用。如何根据新生代员工的特点,制定适当的激励方案,最大程度发挥新生代 员工的价值,成为目前亟待研究的问题。 SY农村信用社位于陕西SY县,共有营业网点31家,覆盖全辖所有乡镇。在 SY县域地区存贷款指标位列金融机构之首。目前,SY农村信用社90后员工在全 体员工中所占比例超过40%,遍及各个岗位。作为新生代员工,其发展对于SY 农村信用社至关重要。本文采取文献综述、个别访谈以及调查问卷等方法,借鉴 国内外有关激励新生代员工的成功经验,并以SY农村信用社为研究范围,分析 该信用社对新生代员工采用的激励措施及激励现状后,得出其存在的问题,并提 出相应的激励方案和保障措施。 通过对SY农村信用社新生代员工激励的综合研究,发现主要存在以下几个 问题:绩效考核方式粗放,透明度不高;培训学习方式单一,收效甚微;工作分 配不够合理,员工压力较大;规章制度较为冗余,执行力度不够;晋升渠道狭窄, 员工上升空间受限。笔者针对存在问题,结合激励相关理论,基于绩效考核、培 训学习、合理工作量、规章制度、晋升渠道提出了激励方案,并在此基础上提出 保障措施,通过营造公平公正的育才环境、建立农信社特色企业文化、构筑新型 领导方式、积极引导新生代员工职业发展四点保障措施来推动SY农村信用社更 好地激励新生代员工,从而推动SY农村信用社更好地发展,并期望通过理论指 导实践,探索出农村信用社新生代员工的有效激励措施。 关键词:农村信用社;新生代员工;员工激励 西北农林科技大学硕士学位论文 II ABSTRACT Atthepresent,withthedevelopingoffinancialreform,employeesbornafter 1990shaveadramaticallyincrease.Asthenewforce,post-90semployeesplayan importantroleinthesustainabledevelopmentofBanks.Howtomakeappropriate incentiveplanaccordingtothenewgenerationstaffandmotivetheirextremevalue hasbecomethekeypointofcurrentresearch. SYruralcreditunionislocatedinSYCounty,Shaanxiprovince,whichconsists of31branchesbycoveringthewholetownships.Thedepositandloanindexof SYRCUranksthefirstamongfinancialinstitutions’.Atpresent,thepercentageof post-90semployeesinSYruralcreditunionhasexceedsmorethan40%which involvesthewholeposition.Thedevelopmentofthenewgenerationofemployeesis crucialtoSYruralcreditunion.Thispaperusesthemethodsofliteraturereview, individualinterviewandquestionnaires,andalsotakesexperiencesoftheresearch fromhomecountryandabroad.Itdeeplyanalysescurrentsituationandproblemsof thenewgenerationofemployeesinSYruralcreditunion,andputsforward correspondingincentiveplanandsecuremeasures. Throughacomprehensivestudyonthemotivationofnewgenerationof employeesinSYruralcreditunion,thefollowingproblemshavebeenfound:the performanceassessmentisjustformalisticandnon-transparent,thetraining mechanismisunitary,workdistributionisunreasonable,highpressureonemployees, somerulesandregulationsareoutofdate,employees’executionisinsufficient,and promotionchannelislimited.Byconsideringtheseproblems,theauthorcomesup withincentiveschemebasedonrelevantincentivetheory,performanceassessment, jobtraining,logicalworkload,regulationsandpromotionchannel.Besides,secure measures,includingconstructingfairtrainingenvironment,establishingdistinctive ruralcreditunionculture,buildingnewstyleofleadership,positivelyguidingthenew generationofemployeesabouttheircareer,havebeenputforward.Thesefouraspects canhelpSYruralcredituniontobettermotivatenewgenerationofemployees,and promotethedevelopmentofSYruralcreditunion,andexpecttoexploreeffective incentivemeasuresforthenewgenerationofemployeesthroughthetheorytoguide practice.
