新时代,是教育兴国的时代,我国高等教育发展速度一日千里,形势一派蓬勃兴旺。 民办高校以普适性、多层次的优势,在近年来蒸蒸日上的发展。但是挑战如影随形,由 此不可避免地导致了:教师工作量不断增大、工作难度日益提高、绩效考核要求日益复杂 等一系列压力。众所周知,民办高校专职教师高工作压力问题不仅对教师的身心健康产 生不良影响,还导致教学质量和工作效率下降,而民办高校本身也遭遇了发展短板效应。 本文以西安X民办高校的专职教师为研究对象,采用问卷调查和访谈法,开展统计 分析,通过描述统计法、方差分析等方法验证假设。通过研究分析得出:该校专职教师 处于较高水平的工作压力之下;主要压力源是工作负荷、工作保障和教学保障;专职教 师的工作压力在性别、学历、职称、婚姻状况和工作年限方面存在显著差异。其主要原 因包括民办专职教师社会地位和社会期待、超负荷的工作量、学校相关机制和教师自身 因素等方面的问题。本文针对该校专职教师的工作压力现状,从外部和内部两个层面提 出了有效改善工作压力的对策建议:优化激励机制,提高教师社会、经济地位;采用科 学合理的评价机制;缓解生师比矛盾,科学安排工作量;建立校内EAP专业咨询和辅 导机制;构建良性社会支持网络;改变非理性观念,采用积极主动的认知应对策略;采 取建设性的情绪管理模式;树立现代健康生活理念,强化内驱力调节机制。 关键词:民办高校;工作压力;对策 研究类型:调查分析 Subject:ResearchonOccupationalStressandCountermeasuresof Full-timeTeachersinXPrivate-ownedUniversityinXi’an Specialty:MasterofBusinessAdministration Name:WangXing(Signature): Instructor:YuLixin(Signature): ABSTRACT Theneweraisatimeofeducationtorejuvenatethenation.Notonlyisthehigher educationofChinadevelopingatatremendousspeed,butalsothesituationisflourishing. Private-owneduniversitieshavebeendevelopingvigorouslyinrecentyearswiththe advantagesofuniversalityandmulti-level.Inevitably,thechallengehasledtoaseriesof pressuresofteachers,suchastheincreasingofworkload,theincreasingdifficultyofwork andtheincreasinglycomplexrequirementsofperformanceappraisal.Itisnotonlythat overburdenedteachersaregreatlyhurtfromphysiologytopsychology,butalsoleadstothe declineintheteachingqualityandworkefficiency.Theprivate-owneduniversitiesalso encountertheshortplateeffectofdevelopment. Thedissertationselectedthefull-timeteachersofthexprivate-owneduniversityinXi'an astheresearchobject.Bymeansofquestionnairesandinterviews,thestatisticalanalysisis conducted.Thehypotheseswereverifiedbydescriptivestatistics,ANOVAandsoon.Itis concludedthatthefull-timeteachersofthisschoolhaveahigherlevelofoccupationalstress. Themainsourceofoccupationalstressoffull-timeteachersisworkingload,Jobsecurityand teachingguarantee.Thelevelofoccupationalstressoffull-timeteachersshowssignificant differencesingender,educationalbackground,maritalstatus,professionaltitleandworking years.Themainreasonsincludedthesocialstatusandsocialexpectationsofteachers,related mechanisms,excessiveworkload,someinternalfactorsofteachersandsoon.Inviewofthe situationofoccupationalstressoffull-timeteachersinthisprivate-owneduniversity,some effectivelycountermeasuresandsuggestionsareproposedfromexternalandinternallevels: optimizingexcitationmechanismtoimproveteachers'socialstatusandeconomicstatus; adoptingaseriesofscientificandreasonableevaluationmechanisms;alleviating contradictionsofstudent-teacherratioandarrangingtheworkloadscientifically;establishing EAPprofessionaltoconsultationandguidancemechanisminuniversities;buildingabenign socialsupportnetwork;changingirrationalconceptsandadoptingactivecognitivecoping strategies;adoptingaconstructivemodelofemotionalmanagement;settinguptheconceptof modernhealthylifeandstrengtheningtheadjustmentmechanismofinternaldrive.
