本文从薪酬的内涵出发,阐述了薪酬的定义、构成、功能以及薪酬体系的相
关理论;对国内外银行中层干部薪酬体系进行叙述,对比美国、日本和德国三个
国家商业银行中层干部的薪酬体系与国内商业中层干部的薪酬体系;论述 XJ 农商
银行中层干部薪酬体系的现状及存在的问题,并在此基础上,针对性地对 XJ 农商
银行中层干部薪酬体系存在的问题提出优化建议和相关配套措施,为完善 XJ 农商
银行中层干部薪酬体系建设提供参考,并为国内其他商业银行中层干部薪酬体系
的优化提供借鉴

Abstract
In recent years, economic develops rapidly, science and technology improve
continuously. Openness of financial market increases gradually. In the face of
increasingly severe industry situation and fierce competition in the talent, to enhance
own strength, XJ Rural Commercial Bank should treat the management and utilization
of human resources as an important work. Middle management connects the top and the
grass-roots level, plays a key role connecting the preceding and the following. They are
the backbone of the enterprise. And the ideal remuneration system is a main way to
retain talent. Therefore, research on remuneration system of middle management of
rural commercial bank is particularly important.
Starting from the connotation of remuneration, this paper expounds the definition,
constitution, function of remuneration and related theory of the remuneration system.
Then it narratives the remuneration system of the middle management of commercial
banks at home and abroad. This paper compares the remuneration system of the middle
management of commercial bank between the United States, Japan, Germany and our
country. It discusses the present situation and existing problems of remunera
