B 公司学习型组织构建问题诊断及优化策略研究
摘 要
随着时间推移,改革开放逐渐步入深水区,伴随着经济结构的优化升级,我国的
经济发展已进入“新常态”,如何持续保持核心竞争力、提高运用新知识和新技术的
能力、持续推进企业与员工共同成长,逐渐成为企业关注的焦点。学习型组织是能够
通过主动、系统学习,不断积累知识、保持企业竞争优势、应对环境变化的组织形式。
自《第五项修炼》一书出版以来,学习型组织相关理论研究不断完善,学习型组织构
建的实践经验也不断积累。然而,我国学习型组织构建的案例研究相对较少,制造业
学习型组织构建问题的研究文献更少。近年来,随着经济发展方式的转变,一些企业
开展了构建学习型组织的尝试,却在构建过程中遇到了一系列的问题。为解决上述问
题,学术界需要开展更深入的实践研究,为企业提供指导。
本文系统梳理了学习型组织相关的国内外研究现状以及相关理论研究成果,以 B
公司为案例研究对象,对制造业企业构建学习型组织的实践现状、具体问题、成因及
优化措施进行探讨。文章分析了 B 公司学习型组织构建的基本情况,包括构建背景和
历程、已构建的内容和成效以及出现的新问题等,采用了问卷调查和深度访谈的方式
获取了学习型组织构建现状相关的研究数据,并基于此分析了 B 公司学习型组织构建
过程中遇到的问题及其成因。进而以彼得·圣吉的五项修炼为理论基础,借鉴其他企
业的实践经验,系统地提出学习型组织构建的优化策略,其中包括学习型组织的优化
思路,从实现自我超越、改善心智模式、共建共同愿景、推进团队学习和促进系统思
考、形成团队合力六个方面提炼的优化策略,从转变领导角色、优化组织结构、完善
制度体系三方面提出的优化方案保障。
本文以 B 公司为分析案例,对其在学习型组织构建过程中存在的主要问题进行诊
断并提出相关优化策略,希望能够丰富学习型组织构建的案例研究,为传统制造企业
学习型组织的构建和优化提供参考和借鉴。

ABSTRACT
With the passage of time, the reform and opening up has gradually entered the deep
water area, and with the optimization and upgrading of the economic structure, China;s
economic development has presented a "new normal", how to continue to maintain core
competitiveness, improve the ability to use new knowledge and new technologies, Continue
to promote the common growth of enterprises and employees, and gradually become the
focus of enterprises. A learning organization is an organizational form that can continuously
accumulate knowledge, maintain an enterprise;s competitive advantage, and respond to
environmental changes through active and systematic learning. Since the publication of the
book "The Fifth Practice", the theoretical research on learning organizations has been
continuously improved, and the practical experience of building learning organizations has
also been accumulated. However, there are relatively few case studies on the construction of
learning organizations in my country, and less research literature on the construction of
learning organizations in manufacturing. In recent years, with the transformation of the
economic development mode, some enterprises have tried to build a learning organization,
but encountered a series of problems in the process of building. In order to solve the above
problems, academia needs to carry out more in-depth practical research to provide guidance
for enterprises.
This paper systematically sorts out the domestic and foreign research status and related
theoretical research results related to learning organizations. Taking B company as the case
study object, it discusses the practical status, specific problems, causes and optimization
measures of manufacturing enterprises in building learning organizations. The article
analyzes the basic situation of B company;s learning organization construction, including
construction background and process, the content and effect of the construction, and the new
problems that have emerged, etc., and uses questionnaires and in-depth interviews to obtain
in-depth and extensive research data on the current situation of learning organization
construction. Based on this, the problems encountered in the construction of B company;s
learning organization and their causes are analyzed. Then, based on Peter Senge;s five
disciplines, and drawing on the practical experience of other enterprises, it systematically
proposes optimization strategies for the construction of learning organizations, including the
optimization ideas of learning organizations, from achieving self-transcendence and
improving mental models, jointly building a common vision, promoting team learning and
promoting system thinking, and forming team synergy to refine optimization strategies, and
propose optimization plans from three aspects: changing leadership roles, optimizing
organizational structure, and improving institutional systems.
