随着近些年来自银欧亿·体育(中国)有限公司内部竞争及跨界竞争不断加剧的情况,M银行作为一
家全国性的股份制商业银行也面临一系列的挑战和压力。为能够提升自身竞争
力,M银行开始在内部施行一系列更加严格的举措和变革。M银行Y中心作为组
织中的一个组成部分,中心员工也承受着各类工作压力、出现工作绩效波动、人
员离职率高等问题。
通过文献研究发现心理脱离可以舒缓工作压力。本文拟通过实证研究的方
式,了解工作压力与心理脱离、心理脱离与工作绩效、工作压力与工作绩效之间
的关系。以此形成研究结论、提出管理建议,为Y中心的管理者在尝试运用心理
脱离这一新颖方式帮助员工缓解工作压力、提升工作效率提供实证依据。
为达到以上目标,本文首先通过访谈的形式,了解员工的工作现状及工作压
力类型。经访谈了解,员工的主要工作压力有:工作成果未达预期、学习内容多、
工作时间长加班,员工管理难度大、工作复杂程度高难度大、工作量大、内部相
互竞争大。员工承受的工作压力还会延续到下班后的时间,经常性的在非工作时
间思考与工作相关的事情会对精神及身体产生负面影响,产生的普遍影响主要
有:情绪焦虑、情绪急躁、掉头发、肥胖、肩颈腰部不适、身体器官受损、失眠。
通过进一步的访谈获知,员工下班之后比较喜欢运动、玩电子产品、吃美食、亲
子活动、阅读、烹饪、听音乐、休闲娱乐,员工认为运动、亲子活动、玩电子产
品、休闲娱乐、阅读、吃美食、烹饪、听音乐、自我心理暗示可以起到调节自己
心情、舒缓工作压力的作用。在访谈中也发现:下班后不能心理脱离对工作的影
响既有正向的影响也有负向的影响。
为进一步验证访谈中关于心理脱离对工作绩效的影响,在问卷调查部分,通
过收集到的88份样本及员工真实的月度绩效考核数据,对员工工作压力情况、
心理脱离、工作绩效及相互间的相关性进行测量,发现绩效指标太多或太高、知
识技能和能力不足与心理脱离呈负相关,客户冷淡对待或言语伤害对心理脱离无

With the increasing competition within and across the banking industry in recent
years, M Bank, as a national joint-stock commercial bank, also faces a series of
challenges and pressures.In order to enhance its competitiveness, M Bank began to
implement a series of more stringent measures and changes internally.As a part of the
organization, the employees of Y Center of Bank M also suffer from various work
pressures, fluctuations in work performance and high turnover rate.
Through literature research, it is found that psychological detachment can relieve
work stress.This paper intends to understand the relationship between work stress and
psychological detachment, psychological detachment and job performance, and work
stress and job performance through empirical research.Form the research conclusion
and put forward the management suggestion.It provides empirical evidence for the
managers of Y Center to help employees relieve work pressure and improve work
efficiency by using the novel way of psychological detachment.
In order to achieve the above objectives. First of all, through the form of
interview, to understand the staff's work status and work pressure type. According to
the interview, the main working pressures of employees are as follows: the work
results are not up to expectations, the learning content is too much, the working hours
are too long, the staff management is too difficult, the work is too complicated and
difficult, the workload is too heavy, and the internal competition is fierce.The work
pressure borne by employees will continue to the time after work, regular thinking
about work-related things in non-working time will have a negative impact on mental
and physical, the general impact mainly includes: emotional anxiety, emotional
impatience, hair loss, obesity, shoulder, neck and waist discomfort, body organ
damage, insomnia.Through further interviews discovered that employee is common
after work like sports, playing electronic products, food, parent-child activities,
reading, cooking, listening to music, leisure, entertainment, employees think sports
play, parent-child activities, electronic products, leisure entertainment, reading, eating
food, cooking, listening to music and self psychological suggestion can rise to adjust
oneself mood, relieve pressure of work. Also found in the interview, it is concluded
that psychological detachment after work has both positive and negative effects on
employees' work.
