-I- 摘要 商业银行作为金融组织具有欧亿·体育(中国)有限公司的特殊性,其经营货币、经营多种金融资产、 金融负债等,为社会的货币流动、货币供给提供了坚实的支撑作用。同时,商业银 行作为银行体系商业性质的部分,除了金融特性外,还具有企业性质。A银行是Q 市金融市场中市场份额较大的商业银行,其原有的绩效管理体系能够帮助其在过去 几年中不断扩展其市场份额。但随着区域金融市场竞争日益激烈,A银行的发展增 速减缓,其绩效管理问题逐渐显现。为确保A银行的可持续发展,亟需一套更加适 应于当前市场竞争环境的绩效管理体系,以便于向其可持续发展注入新的活力。 首先,根据国内商业银行特点,介绍了选题背景及目的,阐述本文研究内容及 相关理论,为本文研究提供支撑。 其次,本文以调查问卷的形式开展实际调查,识别A银行目前在绩效管理方面 存在的问题,包括绩效计划缺少目的性、绩效跟踪不全面、流程完善度不高、绩效 反馈与评价机制不健全。 再次,针对这些问题及原因,制定绩效管理体系优化方案,从绩效计划、绩效 跟踪、绩效考核、绩效反馈与评价四个方面展开,从而形成适应新竞争环境的绩效 管理新体系。 最后,为确保优化方案的落地,本文从组织结构、绩效管理闭环机制、各层级 学习培训等三个方面提出实施保障方案。本文研究成果能够为A银行借助绩效管理 体系优化提升市场竞争力提供参考,同时也能够为同类企业的绩效管理优化提供借 鉴。 关键词:商业银行;绩效管理;平衡计分卡;绩效跟踪;绩效考核 燕山大学工商管理硕士学位论文 -II- ABSTRACT Asafinancialorganization,commercialbankshavetheparticularityoftheindustry. Theiroperatingcurrency,operatingavarietyoffinancialassets,financialliabilities,etc., provideasolidsupportingroleforthesociety'scurrencyflowandmoneysupply.Atthe sametime,commercialbanks,aspartofthecommercialnatureofthebankingsystem,are ofacorporatenatureinadditiontotheirfinancialcharacteristics.BankAisacommercial bankwithalargemarketshareinQCity'sfinancialmarket.Itsoriginalperformance managementsystemcanhelpitexpanditsmarketshareinthepastfewyears.However, withtheincreasinglyfiercecompetitionintheregionalfinancialmarket,thegrowthrateof BankAhassloweddown,anditsperformancemanagementproblemshavegradually emerged.InordertoensurethesustainabledevelopmentofBankA,aperformance managementsystemthatismoreadaptabletothecurrentmarketcompetitionenvironment isneededtoinjectnewvitalityintoitssustainabledevelopment. First,accordingtothecharacteristicsofdomesticcommercialbanks,thebackground andpurposeofthetopicselectionareintroduced,andtheresearchcontentandrelated theoriesofthisarticleareexplainedtoprovidesupportfortheresearchofthisarticle. Secondly,thisarticleconductsanactualsurveyintheformofaquestionnaireto identifythecurrentproblemsofA'sperformancemanagement,includinglackofpurpose inperformanceplanning,incompleteperformancetracking,lowprocessintegrity,and inadequateperformancefeedbackandevaluationmechanisms. Thirdly,inresponsetotheseproblemsandreasons,anoptimizationplanforthe performancemanagementsystemisformulated,whichiscarriedoutfromfouraspects: performanceplanning,performancetracking,performanceassessment,performance feedbackandevaluation,soastoformanewperformancemanagementsystemadaptedto thenewcompetitiveenvironment. Finally,inordertoensuretheimplementationoftheoptimizationplan,thisarticle proposesanimplementationguaranteeplanfromthreeaspects:organizationalstructure, performancemanagementclosed-loopmechanism,andlearningandtrainingatalllevels. Abstract -III- TheresearchresultsofthisarticlecanprovideareferenceforBankAtoimprovemarket competitivenessthroughtheoptimizationofperformancemanagementsystem,andalso provideareferencefortheoptimizationofperformancemanagementofsimilar enterprises.
