随着社会经济的快速发展,彰显知识价值的知识经济已经到来,社会经济发展中创 新的地位和作用日渐突出,从企业竞争的角度出发,创新能力成为竞争力的关键要素。 而决定企业创新能力高低的关键是知识型人才,尤其是经过培养的90后员工是企业的 核心竞争力,那这批人才的流失对于企业而言是巨大损失,由此在企业人力资源管理中, 知识型人才流失问题成为摆在企业决策者面前的重要问题。如今在许多企业的人才队伍 中,拥有较高学历的90后员工正在逐渐成为重要力量。90后员工不同于70、80后员 工的最为显著之处便是整体强烈追求自由、平等的生活,而且大量高新信息熏陶使得 90后员工整体的思维、知识水平和创新水平较高。查阅相关学者对90后知识型员工离 职相关问题的研究成果发现,从主观到客观、从外在到内在的多种原因均导致了企业中 的90后知识型员工的流失。 本文主要研究内容为通过选取案例公司,分析中小企业90后知识型员工流失问题, 在简要概述该公司概况之后,从90后知识型员工构成和特点两方面分析案例公司90后 知识型员工队伍现状,以此作为分析该公司90后知识型员工流失问题的基础,并且介 绍案例公司流失90后知识型员工的工作岗位分布、工作年限、学历分布,以及离职后 去向等。为了确保本文的研究工作紧密结合D公司实际情况,本文选择运用问卷调查 法和访谈法,对该公司知识型员工流失影响因素展开调查及分析,从欧亿·体育(中国)有限公司发展现状、公 司自身人力资源管理,以及员工个性特征等方面概括影响该公司知识型员工流失因素。 针对以上的定性定量分析和研究结果,本文从企业品牌形象、人力资源管理、企业 文化塑造、员工职业生涯规划等方面,提出该公司90后知识型员工流失问题的对策与 管理建议,如确立科学管理理念、加强人力资源体系建设、系统化员工职业生涯规划、 增强员工工作体验、创造尊重员工的良好工作环境、提升工作成就感等方面有针对性的 提出改善建议。 关键词:90后,知识型员工,人才流失 iii Abstract Withtherapiddevelopmentofsocialeconomy,theknowledge-basedeconomythat highlightsthevalueofknowledgehasarrived,andtheroleofinnovationinsocialand economicdevelopmenthasbecomeincreasinglyprominent.Fromtheperspectiveof enterprisecompetition,innovationabilityhasbecomethekeyfactorofcompetitiveness.And decidedtoenterpriseinnovationabilityisthekeytoknowledgeworkers,especiallyafter trainingof90staffisenterprise'scorecompetitiveness,thelossofthisbatchoftalentfor enterpriseisahugeloss,resultingintheenterprisehumanresourcesmanagementknowledge braindrainproblemhasbecomeanimportantproblemfacingtheenterprisedecisionmakers. Today,thepost-90semployeeswithhighereducationdegreesarebecominganimportant forceinthetalentpoolofmanyenterprises.Themostsignificantdifferencebetweenpost-90s employeesandpost-70sandpost-80semployeesisthattheystronglypursueafreeandequal lifeasawhole,andalargeamountofhigh-techinformationhasinfluencedtheiroverall thinking,knowledgeandinnovationlevels.Afterconsultingrelevantscholars'researchresults onthedimissionofknowledgeworkersborninthe1990s,itisfoundthattherearevarious reasonsfromsubjectivetoobjective,fromexternaltointernalthatleadtothelossof knowledgeworkersborninthe1990sinenterprises.
