员工是企业的灵魂,特别是企业的新生代员工,是企业新生力量,同时,完 善系统而全面的知识型员工激励机制也是保证企业拥有高质量的人力资源体系 的核心部分。截至目前为止,国外学术界对于知识型员工的探究较为深入,而且 大多是研究激励途径和激励手段,并取得了相应的成效。但是,由于受传统计划 经济体制的长期影响,我国相关企业常常会在运营过程中忽视对于人力资源的管 理和掌控,对知识型员工激励的研究与国外仍有较大差距,缺乏针对性和可行性 的研究策略,而将激励机制作为重点探究新生代知识型员工的文献更是少之又少。 从企业发展的角度来看,新生代知识型员工正在逐渐成为企业的重要人力资源, 而对这一群体如何实行有效的管理和规范,如何保证其工作的有效性是知识经济 时代面临的新问题。 M公司是一家从事计算机软件的高科技公司,于2016年在中国北京成立分 公司,随着企业的不断运营,该公司招聘并培育了大量的新生代知识型职员,但 是,因为企业内部缺少系统而全面的激励机制,导致公司流失了大量此类人才, 给企业带来了严重的损失。因此,企业需要优化激励机制来吸引人才,留住员工, 更好地调动企业新生代知识型员工的积极性,为企业参与国际市场竞争提供有力 保障。 本文基于激励机制的相关理论,采用文献研究、实地访谈、问卷调查等研究 手段,对M公司新生代知识性员工所接受的激励机制,进行了调查研究与内在 分析,并选取133名新生代知识型员工作为主要研究对象,探究了其对于自身工 作的满意程度,并针对调查结果深入探究了导致相关问题产生的原因。研究表明, 该公司的新生代知识型员工的激励机制问题主要涉及薪酬管理、绩效管理、职业 发展、培训开发等方面。针对调查出来的问题提出了加强企业文化建设、改善薪 资体系、建立科学的新生代知识型员工培养规划和提升管理层领导能力等方面优 化M公司新生代知识型员工激励机制的优化等应对策略。 关键词:新生代;知识型员工;激励机制;需求理论 M科技公司新生代知识型员工激励机制优化研究 II Abstract Withthedevelopmentofglobalintegrationunderthecurrenteconomicsituation, thecoreandimportantpositionofhumanresourcemanagementinenterprise managementhasreachedaconsensus.Theconstructionofincentivemechanismfor knowledge-basedemployeesisanimportantpartofhumanresourcemanagement module.Constructingreasonableandeffectiveincentivemechanismfor knowledge-basedemployeescan,ontheonehand,improvethecohesionandidentity oftheseemployeestotheenterprise,retaintalentsandmakethemgivefullplayto theirtalents;Ontheotherhand,iturgesthemtomakeeffortstoformabenign competitionmechanismandjointlypromotethehealthyandupwarddevelopmentof enterprises.Howtomotivatethenewgenerationofknowledgeworkersandpromote thewin-winbetweenindividualsandenterpriseshasbecomeanimportanttasktobe solvedurgently. Asmoreandmorenewgenerationofknowledgeworkersentereverycompany andstarttowork,theirinfluenceonthecompanyandsocietyisexpanding.In addition,theuniquepersonalityofthenewgenerationofemployeesmakesthe originalmanagementsystemofeverycompanynolongerapplicable.Duetothe long-terminfluenceofthetraditionalplannedeconomysystem,themostbasic employmentmethodsofChineseenterprisesareoftenneglected.Inparticular,M companyhascultivatedalargenumberofexcellenttalentsinthepastfewyears. However,duetotheinsufficientattentionpaidtotheincentiveofknowledge-based talents,theenterprisehaslostalargenumberoftalents,whichhasbroughtserious lossestotheenterprise.Therefore,enterprisesneedtheincentivemechanismofvalue constructiontoattracttalents,retainemployees,bettermobilizetheenthusiasmof technicalpersonnel,andprovideastrongguaranteeforenterprisestoparticipateinthe internationalmarketcompetition.
