高校教师是高等院校重要的人力资源,高校教师队伍的建设水平,不仅反映了一个 国家科技能力建设水平,也是标志高校的人才培养水平,更是一个 国家综合实力的体现。 但因受诸多因素影响,尽管我国比较注重高校教师队伍建设,但目前的建设效果依然有 待提升。因此,应深入了解当前高校教师工作满意度现状,通过调 研得出工作满意度存 在的问题,并对问题的原因进行分析,提出教师工作满意度提升策略,从而为开展高校 师资队伍建设提供保障,最终提升高校教师价值感与认同感。基于此 ,本文以A教育集 团长期聘用的一线专职教师为研究对象,以员工工作满意度相关理论为指导,采取问卷 调查和访谈的方法,对A教育集团教师工作满意度现状进行调研,通过对 调研数据和资 料的统计分析,指出目前教师工作满意度方面存在的问题,并根据分析结果找出主要影 响因素,分析问题的根本原因,进而给出相应的解决对策。 A教育集团教师 工作满意度存在的问题主要包括:薪酬体系不合理且缺乏激励性、 绩效考核体系不合理、感到未来发展提升的机会渺茫和日常工作压力较大。影响A教育 集团教师工作满意度的原 因主要包括:对教师缺乏人文关怀、人力资源管理制度不合理、 对教师晋升与能力的提升缺乏重视和人-组织匹配程度低。最后,从完善教师绩效考核、 薪酬体系、给予教师更多 的人文关怀、为教师未来发展提供机会和建立完善的职业生涯 管理体系等方面提出了提升A教育集团教师工作满意度的对策。 本文提出的对策具有针对性和实用价值,为A教育集 团制定合理的人力资源管理策 略提供参考意见,希望通过提高教师工作满意度,留住人、管好人、用好人,提升A教 育集团人力资源管理水平,激发教师工作动力,提高工作的积 极性和主动性,从而改善 教育质量,实现社会、经济效益的双重提升,促进集团公司的可持续健康发展。 关键词:满意度;人力资源管理;激励;策略 研究类型:专题研究 Subject:ResearchonthePromotionStrategyofTeachers’JobSatisfaction inEducationGroupA Specialty:MasterofBusinessAdministration Name:LiZhenhua(Signature): Instructor:SunLinhui(Signature): ABSTRACT Universityteachersareimportanthumanresourcesincollegesanduniversities.The constructionlevelofuniversityteachersnotonlyreflectstheconstructionlevelofacountry's scientificandtechnologicalability,butalsomarksthetalenttraininglevelofauniversity,and reflectsthecomprehensivepowerofanation.However,duetomanyfactors,althoughChina paysmoreattentiontotheconstructionofteachers’teamincollegesanduniversities,the currentsituationstillneedstobeimproved.Therefore,itisnecessarytohaveadeep understandingofthecurrentsituationofteachers'jobsatisfactionincollegesanduniversities, findouttheproblemsinjobsatisfactionthroughinvestigation,analyzethecausesofthe problems,andputforwardstrategiestoimproveteacher’jobsatisfaction,soastoprovide guaranteefortheconstructionofteachers’teamincollegesanduniversities,andfinally improvetheirsenseofvalueandidentity.Basedonthis,thispapertakestheteachersfrom educationgroupAastheresearchobject,practicestherelatedtheoriesoftheemployee’sjob satisfactionastheinstructionandusesthemethodofquestionnaireandinterviewtomakea researchonthecurrentsituationofteachers’ jobsatisfactionofeducationgroupA.Through thestatisticalanalysisofthesurveydataandinformation,thispaperpointsouttheproblems existinginthecurrentteachers’ jobsatisfaction,findsoutthemaininfluentialfactors accordingtotheanalysisresults,analyzestherootcausesoftheproblems,andthenputs forwardcorrespondingsolutions. Theproblemsexistingintheteachers’jobsatisfactionineducationgroupAmainly include:unreasonablesalarysystemandlackofincentives,unreasonableperformance appraisalsystem,slimopportunitiesforfuturedevelopmentandgreaterpressureondaily work.Themainfactorsaffectingteachers’ jobsatisfactionineducationgroupAinclude:lack ofhumancareforteachers,unreasonablehumanresourcemanagementsystem,lackof attentiontoteachers’ abilityimprovementandtraining,andlowdegreeofhuman-organization matching.Finally,thesolutionstoimproveteachers’jobsatisfactionineducationgroupA wereproposedinthispaper.Thesolutionsareasfollowing:improvingteachers’assessment ofperformanceandsalarysystem,givingteachersmorehumanecare,providingopportunities forteachers’futuredevelopment,andestablishingasoundcareermanagementsystem. Thesolutionsproposedinthispaperaretargetedandpractical,andprovideareference foreducationgroupAtoformulateareasonablehumanresourcemanagementstrategy. Throughimprovingteachers’jobsatisfaction,retaining,managing,andarrangingteachers, thispaperhopesthatitwillimprovethehumanresourcesmanagementlevelofeducation groupA,stimulateteachers’workmotivation,increaseteachers’enthusiasmandinitiative,so astoimprovethequalityofeducation,achievethedoublepromotionofsocialandeconomic benefits,andpromotethesustainableandhealthydevelopmentofthegroupcompany.
