农民工是我国改革开放进程中成长起来的一支独特劳动力队伍,已经成为劳动力密
集型产业工人的主力军。因此对于农民工职业成长的研究的重要性就显得尤为突出。但
是,目前国内外对于职业成长课题的研究对象以大学生和管理层人员的群体为多,对农
民工就业的研究多数在城市化进程的情境中进行,并且现在我国对职业生涯管理方面的
研究尚落后于西方发达国家。因此,对于农民工职业成长的研究就非常有必要。
本论文将结合职业成长理论,将职业成长模式和LS公司品控合规部的农民工结合
起来,分析农民工职业成长中存在的具体问题,结合详实的数据作支撑,提出促进农民
工职业成长的策略,为我国农民工的职业成长提供一条新的思路。
对此,本论文提出如下几个研究问题:农民工不能把握职业成长机会的原因是什么
农民工职业成长的影响因素是什么农民工职业成长的有效方法有哪些针对这些研
究问题,本论文拟采用访谈法、扎根理论研究法、文献分析法做相应的分析研究。
本文通过对农民工职业成长的国内外研究现状的分析,结合LS公司实际情况,引
入职业成长、组织承诺和心理动力三个变量结合扎根理论研究方法对农民工职业成长建
立模型以及模型验证。在以往有关这三者的研究基础上,本文针对这三者关系构架的假
设进行了积极地探索,实证分析了它对于LS这一专做服装类奢侈品第三方物流的公司
中品控岗位农民工的影响作用。
经过构建LS公司品控合规部农民工职业成长的过程模型、数据收集、数据分析以
及模型验证,本论文进一步明确了组织承诺和心理动力与职业成长的正相关关系,得出如
下结论:组织承诺和心理动力能够促进农民工的自我成长和职业成长,增加他们的社会
价值与自我职业资历的积累;同时,农民工的职业成长也可以使如LS之类的公司从中
得益,增强自身的竞争力,以便能够更好的参与市场竞争。
本研究将为农民工的职业规划研究提供一定的参考,并具体为LS公司品控操作岗
位的农民工的职业成长提供可能性分析,最终为经营模式类似的第三方仓储物流公司中
的农民工的职业发展提供普遍的借鉴i义。

A Research on the Career Development of Quality Control and Compliance
Department Migrant Workers in LS Corporation
Abstract
Migrant workers are a special group of labourers coming into being with the process of
China's opening and reformation. They have become the main force of the workers in the
labour intensive industries. Therefore, the research on migrant workers' career development is
of overriding importance. However, the majority of both domestic and foreign researchers of
career development focuse the objects of their research on college students or the
management of different trades and companies. Even if there are some researches on migrant
workers, they are concerned, most probably, with their employment in the context of China's
urbanization. In addition, the research on career management in China lags behind that of the
West. Under such circumstances, a research on the career development of migrant workers is
of immediate necessity.
Based on data and statistics,with the help of the theories of career development, this
thesis takes those LS corporation quality control and compliance department migrant workers
with certain degrees or certificates as the research object, analyzing the problems in their
career development, with the purpose of providing some temporary career development
reference for them.
Therefore, this thesis asks the following research questions: What are the reasons that
migrant workers fail to seize the chance of career development What are the factors that cast
influence on their career development What are the effective methods for their career
development In order to answer these questions, this research collects the data with interview,
and analyzes them with literature analysis as well as grounded theory.
To be specific, this thesis bases its analysis on the domestic and foreign researches on
migrant workers' career development, and studies the migrant workers in LS company. It
introduces three variables: career development, organizational commitment and psychological
motivation. Taking grounded theory as the major research methodology, it makes model for
the career development of migrant workers and then verifies it. This research explores the
hypothesis of the relationship of the three variables, offering an empirical analysis on its
influence on the migrant workers of quality control and compliance department in LS, a
company whose major business is third-party logistics service for apparel luxuries.
With model making, data collection, data analysis and model verification of the career
development of migrant workers, this thesis contends that organizational commitment and
psychological motivation have positive correlation with career development of migrant
workers, and thus draws the conclusion that organizational commitment and psychological
motivation can promote the self-development and career development of migrant workers,
