摘 要
独立学院是我国高等教育改革中新出现的一种办学形式,经过十余年不断
的摸索和尝试,独立学院的发展取得的成绩有目共睹。然而,近两年,随着生
源数量的总体减少,独立学院的招生受到了一定的影响,其发展面临着巨大的
压力和严峻的挑战。拥有一支稳定的师资队伍是独立学院稳定发展中首要的战
略性、紧迫性问题。但现实的情况是:独立学院教师流失过快过高,这无疑给
学校带来人力资本的巨大损失,如果人才继续流失,那么独立学院的科研与教
学水平就会下降,学科建设及学校的发展将受到影响。因此,面对当前经济和
社会转型带来的挑战,独立学院迫切需要稳定教师队伍,提高教师人力资源管
理水平,减少教师人力资源流失。

本文旨在以相关的人员流动理论、人力资源管理理论为依托,对 S 独立学
院教师流失问题进行实证研究。本文首先对独立学院教师及教师流失进行界定,
研究 S 独立学院教师流失的特点及危害,然后分析导致其教师流失的外部及内
部因素,该部分的创新之处在于:结合 S 学院教师工作满意度调查结果及人力
资源管理工作中的选、育、用、留各个环节具体分析导致 S 独立学院教师流失
的原因。最后以员工激励理论为基础,提出相应的解决措施。

As a new form of running school, independent colleges came into being with
higher education reform. After constant exploring and attempt, the achievements of
independent colleges can be easily witnessed. However, in these two years, with the
decrease of number of students, the admissions of independent colleges have been
influenced and they are facing great pressure and severe challenges. Under such
circumstances, the stability of teaching staff becomes the most strategic and urgent
problem. But the reality is that the loss of teachers is too frequent, which undoubtedly
will bring a great loss to human capital. If this situation keeps going on, the efficiency
of scientific research and teaching will be brought down, and the course construction
of independent colleges will be affected. Therefore, under the challenges of current
economy and social transformation, the independent colleges have to make its
teaching staff stable and raise the level of teacher human resource management to
reduce the loss of teachers.
This thesis aims at making an empirical research to S independent college based
on theories of employee turnover and human resource management. First of all, the
author will define teachers and the loss of teachers of independent colleges, and have
a research on the characteristics and harms of teacher losing. Then, it will analyze the
external and internal factors that lead to teacher losing of S independent college, and
the creative point of this part lies in the combination of survey results of teacher
satisfaction and recruitment, training, evaluation, salary and welfare in the process of
human resource management. Finally, the author will put forward corresponding
solutions on the basis of theories of staff incentive.
