基层员工是A银行昆明分行(以下简称“A银行”)面向顾客的窗口,其工
作状态与水平,往往决定了银行的形象和活力。另一方面,基层员工是A银行
发展的重要后备力量。通过良好的效绩管理,有利于基层员工作为后备力量能
够顺利成长,并逐步承担更重要的责任。同时,加强基层员工的绩效管理,还
对A银欧亿·体育(中国)有限公司务流程的持续改进与优化、竞争力的提升等都具有十分重要的意
义。
为此,笔者通过在系统分析A银行现有员工绩效管理体系的基础上,对其
所在的问题与挑战进行了研究和探讨。发现其在绩效计划、绩效辅导、绩效实
施和绩效应用等阶段都需要进行优化与完善,才能更好地促进A银行基层员工
绩效管理水平的进一步提升。在提出建议的过程中,笔者结合自身工作实际与
经验重点关注如何设计合理的绩效计划、考核指标等;如何开展持续的、动态
的绩效辅导,促进绩效管理的落实和不断优化;如何有效实施绩效评估,客观
准确地获得绩效目标的达成情况;如何将绩效结果应用于员工的激励与约束,
促进员工绩效水平的提高等,同时还对基层员工绩效管理保障措施进行了探
讨。希望借此为A银行基层员工绩效管理工作提供可供借鉴的建议与意见。

Abstract
Employees at the grass-roots level are customer-facing window of bank,their
work status often determines the image and vitality of the bank. On tiie other hand,
the most important reserve forces is Junior staff. Good performance management
not only benefit for Junior staff to assume greater responsibility but also have
important significance of improvement business processes and competitiveness.
Based on Performance management system,tiie author find some problem
worthy studying and discussing .We found: In order to promote employee
performance management, the stage of plan, coach, implement and apply need to be
optimized and improvement. In the process of Suggestions,the author combined with
own working experience focus on how to design reasonable planning,performance
indicators .For example: How to Continue to promote performance management with
dynamic performance coaching. How to effectively implement performance
evaluation and accurately obtain the achievement of performance goals;
How to use performance result to promote employee performance levels and
safeguards. I hope this article provides suggestions and opinions for performance
management to junior staff of Kunming Branch Bank.
