本研究继续前人在中国员工特有的―面子观‖这一性格特征所具有的双维度的
基础上,进一步通过实证的研究方法,通过实地调查研究和取证,来揭示这双维
度―想要面子‖和―怕掉面子‖对于员工在企业中的―创新行为‖的影响关系。以及在这
个影响过程中,―鼓励创新氛围‖的调节作用。
通过参考前人研究得出的测量量表,制作调查问卷,收集 MBA 同学真实的
样本数据,进行打分整理,然后通过 SPSS 软件进行相关多元回归分析,对我们
提出的假设进行统计校验,并最终得出研究结论:1)想要面子的员工在工作中往
往会表现出更多的创新行为;2)怕掉面子的员工和创新行为不具有相关关系;3)
鼓励创新氛围对于想要面子的员工而言具有加强的调节作用。
希望通过本研究的揭示,中国的企业管理人员更能够逐渐重视中国员工的这
一特殊性。根据不同员工的性格特质,分配不同的工作类型。对于―想要面子‖的
员工给予适当的工作自主性,提供一些具有挑战性的工作,比如销售、市场、公
关、研发等职务。而对于―怕掉面子‖的员工,他们是企业中很好的执行者,尽量
安排例行性的工作,比如财务人员以及安全部门的人员等。并且在企业中建立起
适当的鼓励创新的氛围,来激发想要面子员工的创新行为,进而提高企业的创新
绩效,并最终提高企业的竞争能力。

ABSTRACT
The current business competition is nothing more than a talent competition, still more
a competition of employees‘innovative ability (behavior). Throughout the extensive
discussion of innovation, we found that corporate cultures differ among different
organizations as a result of the diverse cultural traditions of the nations. With a long
Confucian history and cultural legacies, China‘s corporate employees have different
characteristics from those in western countries. This gives specialty and particularity to
domestic employees other than their western counterparts in the process of innovation.
Based on Predecessors' research of Chinese employee‘s characteristics
Consciousness of Social Face‘with two dimension of Gain Face and Lose Face, my study
use demonstration research method to uncover the influence on employee innovation
behavior‘by the two dimensions of Gain Face and Lose Face and the accommodation of
encourage innovation atmosphere.
I consulted predecessor‘s research measurement data, making the questionnaire,
collecting real sample data from MBA schoolmates; summarize those data for multivariate
regression analysis by SPSS software. I use above data analysis to verify my assumption,
Finally, I get research conclusion: (1). The employee like Gain Face‘behaves with more
Innovation. (2). The employee worried Lose Face‘has no correlation ship with
innovation behavior. (3). The encourage innovation atmosphere will enhance the
employee who likes Gains Face‘.
Hope my research conclusion can help enterprise manager to pay more attention to
